# Why Data Center Candidates Are Off the Market in Days (and What a 126-Day Search Costs)

Recruiting firm Data Center TALNT publishes a number it wants you to be bothered by: the industry takes [126 days](https://www.datacentertalnt.com/speed) to fill a data center role. Its own client searches, it says, move from interview to offer in a median of 10 days. The pitch is that a specialist recruiter is faster than your process. The more interesting question is why the industry number is 126 in the first place, and where, day by day, a four-month process loses the electrician who applied on day one.

This post walks that timeline. It is the thesis behind everything we build for data center contractors and operators, so the last section is about what changes when the first conversation happens in minutes instead of weeks. The middle section is useful even if you never buy anything from us.

Quick answer

Data center electricians and technicians are employed, in shortage, and fielding competing calls weekly; Mike Rowe's Plano electricians had each been poached three times in 18 months, and Kelly finds 25 percent of data center staff change employers yearly. A 126-day process loses them in the first week: the application sits until a recruiter's review, the callback lands during a shift, the hiring manager's interview is scheduled two weeks out, and by then the candidate accepted the site that called the night they applied. Closing the first-conversation gap from days to minutes is the single largest lever, and 88 percent of candidates complete a phone screen within 20 minutes when the call comes immediately.

## Why the candidates move so fast

Three facts describe the market for data center trades and technicians, and each one shortens the window.

They are employed. The journeyman with medium-voltage and switchgear experience is on a site right now. Fortune's [reporting](https://fortune.com/2026/03/02/ai-data-centers-electrician-shortage-gen-z-training-careers/) puts the national need at more than 300,000 new electricians over the decade against about 20,000 retiring each year; there is no pool of idle qualified people waiting for your callback.

They are being recruited constantly. The three electricians Mike Rowe met at a Plano data center had each been [poached three times in the prior 18 months](https://finance.yahoo.com/markets/article/dirty-jobs-host-mike-rowe-gen-z-electricians-are-making-up-to-280000-at-ai-data-centers-130758268.html). On the operations side, Kelly's [2026 Data Center Salary Guide](https://www.kellyservices.com/press-releases/kelly-releases-2026-data-center-salary-guide-highlighting-compensation-hiring-trends-driven-by-ai-acceleration) found 25 percent of data center personnel hired away by competitors each year. A candidate who applies to you has, by definition, decided to move, and is talking to more than one employer.

They apply when you are closed. Our data across trades hiring shows 55 percent of applications arrive outside business hours, because a tradesperson applies after the shift, from the truck, or on a Sunday. The employer whose process starts at 9am Monday is already a day and a half behind the one whose process started at 8pm Friday.

## Where 126 days goes: a day-by-day

The average is not an average of slow steps. It is a chain of small waits, each one reasonable on its own, that together hand the candidate to someone else. Here is the typical version for a contractor or operator with a two-person recruiting team and a normal ATS.

**Day 0, 8:15pm.** An electrician applies from his phone after a 10-hour shift. He also applied to two other data center postings this week. He gets an automated confirmation email.

**Days 1 to 4.** The application sits in the ATS. The recruiter reviews new applicants on Wednesday mornings, when there are 60 of them. He is in the batch.

**Day 5.** The recruiter calls at 10:40am. He is on a lift with the phone in the truck. She leaves a voicemail and sends an email asking him to pick a screening slot.

**Day 6.** He calls back at 6pm. Recruiting is closed. He picks a slot for the following Tuesday because that is the first evening one offered.

**Day 7.** The site he applied to on Monday, whose process called him within minutes that night, asks him to meet the superintendent Thursday.

**Day 9.** Superintendent meeting, verbal offer, start date. He accepts.

**Day 12.** Your recruiter's Tuesday screening call. He does not pick up. The ATS marks him unresponsive. The req stays open, the crew works overtime, and the 126 days keep counting toward the next candidate who will hit the same wall on day five.

Multiply that by a rough-in phase that needs a few hundred electricians and the arithmetic is brutal. The process did not reject anyone. It just was not in the room when the decision was made.

## What the wait costs

On the construction side, the schedule prices it for you. STL Partners [modeled](https://stlpartners.com/press/delays-in-data-centre-construction/) a 60 MW facility and found each month of delay costs the developer about $14.2 million in lost revenue, overruns, and penalties, with the project's return falling from 17.1 percent to 12.6 percent after three months. General contractors and MEP subs carry a share through liquidated damages, which is why an open electrical req in month eight is a conversation with the owner's rep, not with HR.

On the operations side, the cost is overtime and attrition. An open seat on a ten-person 24/7 rotation means the other nine cover hundreds of extra hours over a two-month vacancy, and tired crews are the ones Kelly's 25 percent comes from. ## What changes when the first conversation is minutes away

Go back to day 0. The electrician applies at 8:15pm. At 8:18pm his phone rings. It is Joy, in his language, asking about his license and class, the voltage classes he has worked, UPS and generator switchgear, commissioning, travel radius and per diem expectations, and when he could start. He mentions paralleling gear on a hospital job; Joy asks a follow-up. The call takes nine minutes. By 8:30pm a structured summary with the recording attached is in your ATS.

At 7am the superintendent reads four of these summaries with coffee and calls two electricians back with numbers before they leave for the current site. One of them is the man from last night. He has not heard from the other two postings yet. He meets the superintendent Thursday.

That is the whole mechanism. Joy does not grade or rank him; the superintendent decides. What changed is that the decision-maker was in the conversation on day one instead of day twelve. Across trades hiring, 88 percent of candidates complete that phone screen within 20 minutes of applying when the call comes right away, and the ones who complete it are the ones who show up Thursday.
